One of the most important departments of any hotel staff is human resources management. Proper human resources management can be the difference between a really well run hotel and a poorly one hotel. Retention of employees is another large problem in the hotel service business. Since so many of the employees do not have hotel work as their ending career goals, many of them only work in a hotel for a short amount of time. Other employees may have to be let go because of poor work ethics or other issues. However, there are ways that a hotel human resources manager can curb some of the desire and likelihood that employees will move to other jobs quickly. Many human resources departments implement different games and activities to make the work environment more interesting and fun for employees. There are many different services that a human resources manager can think of to help employee morale. Maybe the hotel could implement a babysitting service, or have a park day every year. These little services go a long way towards making happy employees. Happy employees make happy companies and happy customers.

As you can see, the importance of human resources management for hotels is very great. There are thousands of ways that a human resources manager can make a hotel run more smoothly and more efficiently. There are many different areas that can benefit from the experience and guidance of a human resources manager. Therefore it is very important to not undermine the manager's importance. Let your staff know about your interests and your family, and ask them about theirs. Telling a few short personal stories about your interesting experiences will make your employees feel more connected to you as a person. Read your hometown paper daily so you know what is going on in your community and what personal concerns your staff may have about them.

7. Listen

Listening attentively to your employees demonstrates respect. Listening isn't easy because everyone's mind tends to wander. So to help you concentrate on what the other person is saying, keep a good eye contact --without staring,  and then make a comment about it or ask a question.

Improving your communication skills is a process that happens gradually over a period of time. The good news is that you have opportunities to practice your communication skills every day at work. Here's a tip to help you improve faster. At the end of each day, take a moment to review your communications during the day. What was effective? What wasn't effective? Measurable Goals For Performance Management

In a recent email to me, mezhermnt subscriber Corina from Hong Kong asks:

"This will be the first year my company uses the SMART approach to do performance management. As a manager, I am supposed to set up measurable objectives for my subordinates. It's not a problem for me to set up measurable objectives for my assistant managers as they have deadlines to meet. But when it comes to my secretary and the clerical staff, I am not sure how to set measurable goals for them as their duties are very routine and tedious. Could you give me some examples?"

Are deadlines the only thing worth measuring?

Measurable Goals For Performance Management

Corina mentions that setting up measurable goals for her assistant managers is relatively easy because they have deadlines to meet. Does this mean that the only results worth measuring for the assistant managers is whether they complete things by their deadlines?

What about completing the right things, instead of wasting time and effort and money on doing things that really don't need to be done at all?

And what about completing things well, instead of rushing to get it done on time but producing an end result that falls below the standards required?

Spend the time to think about results, before thinking about goals and measures.

So this is the first key to setting measurable goals for performance management: first spend some time to define the most important results that the person, in their role, is responsible for achieving. And check that you've got the right balance among those results using a checklist something like this one:

* timeliness (finishing the work on time, or with as short as feasible cycle time or total effort)

* quality (the goodness of the output produced, perhaps in terms of customer expectations or standards)

* quantity (the total amount of work performed, or output produced)

* cost (the total amount spent to perform the tasks)

* efficiency or productivity (the best use of time and resources)

So what are some examples of measurable goals for a secretary or personal assistant?

First we need to talk about the results that are important for a secretary or personal assistant to achieve, rather than get hung up on the duties they perform. For example, rather than focusing on the duties of "send agendas for meetings" and "schedule appointments", one key result might be "their boss is always able to focus on the priorities and not distracted by administrative tasks".

Next, what could be some goals for a secretary to strive for over the coming year? One goal, in line with the above result, could be to "Reduce the proportion of administrative items that go into the boss's in tray or diary."

And lastly, how could you measure this goal? One way could be to add the total hours the boss spends on administrative tasks (or tasks that are not in their list of priorities) and divide it by the total time the boss works, to give a proportion of time spent in administrative tasks. Clearly the goal is to reduce this amount.

See how this thought process gets you monitoring important results, instead of just measuring activity, like how many agendas were produced or how many appointments were scheduled?

So next time you're setting goals and measures for your staff, make sure the conversation starts with a clear statement of the results they are responsible for producing, as opposed to the tasks they perform. Measure the results, not the tasks.

A person with this condition can get such severe pains in their chest that they think they are having a heart attack. They may think they have an over acid stomach because they will regurgitate stomach acid after they eat, or their stomach may hurt so badly they will think they have an ulcer. This is just a sampling of the symptoms that may occur from this disorder.

What is a Hiatal Hernia?

When you swallow, your food passes down a long tube known as the esophagus into the stomach. This tube must pass through a muscle known as the diaphragm, which is located near the bottom of your rib cage.

This opening in the diaphragm, which permits the esophagus to pass through, is regulated by a sphincter muscle (or "valve"), which relaxes and opens, when we swallow, to permit the food to pass through the diaphragm and into the stomach. This sphincter or valve closes to prevent stomach acid from coming back up into the throat.

A hiatal hernia-acid reflux occurs when the top of the stomach rolls or slides up into this opening and becomes stuck there.

Naturally, when part of the stomach is forced up into the
diaphragm the sphincter muscle cannot close properly.

Thus, stomach acid may travel back up into the esophagus causing burning sensations (heartburn), esophageal spasms, inflammations and ulcers. (known as the Acid Reflux)

Your diaphragm is a muscle. The diaphragm has three large openings for passage of the aorta, esophagus, and vena cana. When you don't use your diaphragm to breathe, it weakens, and becomes flaccid.

This allows your stomach to be pushed through your diaphragm by gas pressure in your digestive tract in what is known as a hiatal hernia. The resulting pain is often confused for the onset of a heart attack.

A flaccid diaphragm most often results from chest breathing or shallow breathing.

The digestive tract has a series of one way valves to keep food material moving in the correct direction: the esophageal valve in the esophagus, a sphincter muscle valve between the esophagus and the stomach. The pyloric valve between the stomach and the small intestine, the ileocecal valve between the small intestine and the large intestine, and the Houston valve in the descending colon.

When one or more of these valves malfunctions, pressure from gas in the intestines may force food material to back up, pushing stomach acid into the esophagus.

The interesting discovery that we made with our studies in kinesiology was the relationship between these valves and the diaphragm muscle.

The valves generally do not malfunction as long as the diaphragm muscle remains strong and in balance. Once the diaphragm muscle weakens one or more of these valves may malfunction leading to a hiatal hernia and/or acid reflux.

Once the causes of mock heart attack (hiatal hernia) and acid reflux are properly identified, the preferred treatment becomes apparent. Both conditions can be corrected by doing diaphragmatic breathing exercises that both strengthen the diaphragm muscle and force the stomach down and out of the diaphragm.

Technique in Practicing Using The Diaphragm

1. Place your hand on your stomach
When you take an in-breath your stomach goes out.
2. When you release your breath your stomach goes in.

This may be difficult to do at the beginning.
To practice, you can lie on your back and put a book on your stomach. Concentrate with your in-breath pushing the book up and letting it fall when you release your breath.

This exercise can be done on the spot in whatever position you happen to be, standing, sitting, or lying down.

What I have discovered is that when I went to bed at night and did not feel very well, I would put my hand on my stomach and concentrate when taking an in breath to push my stomach out and feel it relax when I let my breath out. I would do this slowly.

The ultimate answer is learning to breathe with your diaphragm all the time. This involves regular practice of diaphragmatic breathing, and a continuing consciousness of how you are breathing.

As you continue this over a period of time, diaphragmatic breathing will become automatic.

A further benefit of diaphragmatic breathing is improved airflow into the lower parts of the lungs and better oxygenation

Once again we have found that helping your body to heal itself through muscle and energy balancing often provides satisfactory results in the long run.

Proper diaphragmatic breathing is important for our overall well-being. Proper diaphragmatic breathing assists us to properly oxygenate our body, particularly during physical exercise, reducing chronic fatigue due to shallow breathing.

It also helps us to maintain proper muscle tone in our diaphragm. This in turn helps us to hold our abdominal organs in the proper position and to reduce abdominal and chest pains. This is often helpful after eating to reduce gastronomic distress.

Another important feature of the Barhydt basic balances is that they always drive the body-mind toward equilibrium (or balance).

A person cannot harm himself or herself by doing these balancing exercises. Just do the exercise if you feel it may be helpful; it generally takes just a few seconds in any case. This makes basic balancing exercises appropriate for self-help.

Another benefit I have discovered when I learned to breathe using my diaphragm is that I can eat most anything like tomato-based foods (ketchup, spaghetti sauce), citrus fruits, mint, and even chocolate within moderation.

The Webster dictionary describes a manager as 'someone who handles or directs with a degree of skill'. But this definition is not rigid as are the responsibilities. Alternatively, you can think of a manager as someone who controls resources and expenditures. A manager has 4 basic roles to play in such areas as planning, organizing, directing or leading and supervising. Is this all that it takes to become a manager? Unfortunately not; you have to be answerable for failures while credit may not be given to you for successes (unless you are the owner). To understand how to prepare for management responsibilities, let's look first at desirable managerial characteristics:

Putting Your Experience To Use: Develop analytical abilities. This helps you to both envision plans and put them into concrete steps. Draw from past experiences, wherever necessary. Don't hesitate to ask questions and accept suggestions. Generate ideas by brainstorming with colleagues.

Goal Setting: Although you are managing daily activities, your main goal is organizational growth and with it, your own personal growth. You should dream big, but also set realistic goals based on assessments of scalability, need and cost factors etc.

Ethics in Management - Ethical Management

Facilitative and positive leadership is linked to ethics in management, and it begins with a solid understanding of the self. Some argue that the key elements to positive leadership are self-awareness, self-discipline, and self-efficacy, which then leads to the servant leader, who serves the corporation and the workers by focusing on corporate objectives and goals rather than personal goals. Self-awareness, has little to do with contemplating one's navel high in the mountains of India. It is based on a genuine understanding of one's emotions and selfish tendencies, leading to emotional control and emotional intelligence, the ability to see beyond personal aggrandizement and to display a managerial effectiveness that "does not vary" from situation to situation.

Technology has created a new, and younger, leadership corps that is well versed in technological innovation, but not so knowledgeable in management and leadership skills. Psychological knowledge can bridge that gap by providing an understanding of human factors that are usually learned, if at all, through years of on the job experience. These factors include, for example, body language, presentation of self, and motivational theory. Many theorists argue that American corporate culture was creating a Marxian like alienation in its white collar workers, who began to feel isolated and powerless in a bureaucratic world that mandated decision making and problem solving from above, and sought to remove the personality and individual characteristics of its workers. Bureaucracy and its rigid enforcement of rules and regulations was strangling innovation and satisfaction within the workforce. One solution is to eliminate the rule of bureaucracy and allow workers more input into their jobs, which would create a sense of control over their own destinies. His argument for empowerment as a source of innovation is the foundation of much of modern management and workplace theory.

The ethics of management is tied closely to the pursuit of worker motivation, value acquisition and learning principles. Management must serve the company. Ethical managers must never serve themselves or their own personal agendas. To increase ethics in management, managers can nurture and foster their teams and workers by improving performance through the use of learning and value acquisition tools such as seminars, tuition reimbursement for outside courses relating to work and job performance, and encouraging workers to gain transferable skills which will benefit their careers. Ethical managers do not practice negative power and realize that educating a workforce can only help meet the company's objectives and goals.
